¿Por qué tantos programas de liderazgo finalmente fallan?
Hay una diferencia masiva entre lo que sabemos de liderazgo y lo que hacemos como líderes.
Lo que hace difícil al liderazgo no es lo teórico, sino lo práctico. No se trata de saber qué decir o hacer. Se trata de si está dispuesto a experimentar la incomodidad, riesgo e incertidumbre de decirlo o hacerlo.
En otras palabras, el desafío crítico para el liderazgo es, principalmente, el desafío del coraje emocional.
Coraje emocional significa diferenciarse de los demás sin separarse de ellos. Significa hablar cuando otros callan y permanecer firme, confiado y medido de cara a la incertidumbre. Significa responder productivamente a la oposición política sin distraerse ni perder el foco. Estas son las cosas que distinguen a los líderes potentes de los líderes débiles. Desde que empecé a enseñar liderazgo en expediciones de montañismo a finales de la década de 1980, la pregunta de cómo desarrollar líderes me ha absorbido. He diseñado y enseñado todo, desde formación de equipos desde el primer día y viajes de 30 días en la naturaleza hasta simulaciones y cursos de liderazgo ejecutivo.
La meta de cualquier programa de desarrollo de liderazgo es cambiar el comportamiento. De acuerdo con esa métrica, la mayoría de lo que he hecho (y de lo que he visto hacer a otros) ha fracasado. Cierto, los entrenamientos casi siempre son divertidos e interesantes. Pero no pasan la prueba del cambio en el comportamiento significativo y sostenido que produce mejores resultados luego del programa. A continuación por qué: estamos enseñando las cosas equivocadas en formas incorrectas.
Si el reto del liderazgo es el coraje emocional, entonces lo que debemos enseñar es coraje emocional. No basta con aprender sobre comunicación; hay que practicarla, al calor del momento, cuando hay presión y las emociones son altas. En todo lo que he intentado, he descubierto dos cosas que funcionan:
1. Integrar el desarrollo de liderazgo en el propio trabajo.
Este es el ambiente ideal, donde el aprendizaje y el trabajo son completos.
2. Enseñar liderazgo de forma tal que requiera coraje emocional.
La única forma de enseñar coraje es exigírselo a la gente. Darles oportunidades de participar en situaciones reales que les parezcan incómodas y que verdaderamente se tomen el tiempo de conectarse con las sensaciones que vienen con éstas.
