Harvard Business Review 2016.- En la vida empresarial, las mentalidades fijas están siendo superadas rápidamente.
Mi investigación sobre mentalidades de “crecimiento” contra “fijas” entre individuos y dentro de organizaciones me ha llevado a cierta confusión que puede impedir que la gente aproveche al máximo las ideas.
Los individuos que creen que sus talentos pueden ser desarrollados (con trabajo duro, buenas estrategias y retroalimentación) tienen una mentalidad de crecimiento. Tienden a lograr más que los que tienen una mentalidad fija (los que creen que sus talentos son innatos).
La “mentalidad de crecimiento” se ha vuelto una frase de moda en muchas compañías, e incluso se ha abierto paso hasta declaraciones de misión. Pero frecuentemente descubro que la comprensión que tiene la gente de esta idea es limitada. Analicemos algunos conceptos erróneos.
Siempre he tenido mentalidad de crecimiento.
La gente a menudo confunde mentalidad de crecimiento con ser flexible y tener la mente abierta o con tener una perspectiva positiva; cualidades que creen siempre haber tenido. A esto lo llamo mentalidad de crecimiento falsa. Todos de hecho somos una mezcla de mentalidades fijas y de crecimiento que evolucionan continuamente con la experiencia.
La mentalidad de crecimiento simplemente tiene que ver con elogiar y premiar el esfuerzo. Es crítico premiar no solo el trabajo duro sino también el aprendizaje y el progreso y los medios para alcanzarlos, como buscar ayuda de los demás, probar nuevas estrategias y capitalizar los reveses. El éxito o fracaso final de un empleado sigue a un profundo involucramiento con estos procesos.
Cásese con una mentalidad de crecimiento y vendrán cosas buenas. ¿Qué significan las declaraciones de misión si la compañía no las vuelve alcanzables? Las organizaciones con mentalidad de crecimiento fomentan una toma de riesgo apropiada, a sabiendas de que algunos riesgos no van a salir bien.
Premian a los empleados por las lecciones aprendidas, incluso si un proyecto no alcanza sus metas. Apoyan la colaboración en lugar de la competencia entre trabajadores y unidades.
Siguen comprometidas con el crecimiento de todos los empleados, ofreciendo oportunidades de desarrollo y progreso. Y refuerzan los valores de la mentalidad de crecimiento con políticas concretas. Muchos gerentes se han beneficiado de aprender a reconocer cuando aparece su “personalidad” de mentalidad fija y lo que ésta les dice para hacerles sentir amenazados.
Con el tiempo, estos gerentes han aprendido a hablar con esa personalidad y convencerla de que colabore con ellos conforme buscan sus metas.
